Title: Bem-estar e felicidade no trabalho: um estudo sobre trabalhadores LGBTQIAPN+

Abstract: O cenário organizacional contemporâneo é marcado pela busca de ambientes de trabalho psicologicamente saudáveis e socialmente justos. No entanto, para a população de Lésbicas, Gays, Bissexuais, Transgêneros, Queer, Intersexuais, Assexuais, Pansexuais e Não-Bináries (LGBTQIAPN+), a distância entre o discurso inclusivo e a realidade laboral permanece significativa, impactando diretamente seu Bem-Estar (BET) e sua Felicidade no Trabalho (FT). Diante desta lacuna, a presente dissertação, estruturada em quatro estudos, teve como objetivo geral estudar as relações entre Bem-Estar e Felicidade no Trabalho a partir das experiências laborais de pessoas LGBTQIAPN+ no Brasil. A pesquisa adotou um delineamento de método misto, com abordagem exploratória sequencial. O Estudo I apresenta uma revisão integrativa da literatura sobre BET e FT, tendo identificado e categorizado os principais achados dessas temáticas e a amplitude de fatores que influenciam e são influenciados por tais construtos. O Estudo II apresenta uma revisão de literatura que apresentam evidências de inclusão e experiências de pessoas LGBTQIAPN+ em relação ao BET e FT. O Estudo III, de natureza quantitativa, investigou as associações entre variáveis sociodemográficas, experiências de inclusão e os níveis de BET e FT em uma amostra de 432 profissionais. O Estudo IV, qualitativo, aprofundou a compreensão dos achados por meio de entrevistas em profundidade com oito participantes. Os resultados quantitativos indicam que, mais do que os marcadores de identidade, são as experiências concretas de inclusão e exclusão que mais se associam aos fatores de bemestar e felicidade. A análise qualitativa aprofundou esses achados, revelando que a segurança psicológica é frequentemente construída em microambientes, por meio de relações interpessoais que funcionam como um ?fator protetivo?, em contraste com o ceticismo em relação às políticas institucionais formais. Por fim, é apresenta a triangulação dos dados, concluindo que a promoção do BET e da FT para trabalhadores LGBTQIAPN+ é indissociável da construção de uma cultura organizacional inclusiva, reforçando que as políticas de DE&I que sejam sustentadas pela realidade de todos os níveis hierárquicos e que fomentem ambientes onde a autenticidade não seja apenas tolerada, mas celebrada.Abstract: The contemporary organizational landscape is marked by the pursuit of psychologically healthy and socially just work environments. However, for the population of Lesbian, Gay, Bisexual, Transgender, Queer, Intersex, Asexual, Pansexual, and Non-binary (LGBTQIAPN+) individuals, the gap between inclusive discourse and labor reality remains significant, directly impacting their Well-being (WbW) and Happiness at Work (HaW). Considering this gap, this dissertation, structured in four articles, aimed to study the relationships between Well-being and Happiness at Work based on the labor experiences of LGBTQIAPN+ people in Brazil. The research adopted a mixed-method design with a sequential exploratory approach. Study I presents an integrative review of the literature on WbW and HaW, identifying and categorizing the main findings on these topics and the range of factors that influence and are influenced by these constructs. Study II presents a literature review that presents evidence of inclusion and the experiences of LGBTQIAPN+ people in relation to WbW and HaW. Study III, quantitative in nature, investigated the associations between sociodemographic variables, experiences of inclusion, and levels of WbW and HaW in a sample of 432 professionals. Study IV, qualitative, deepened the understanding of the findings through in-depth interviews with eight participants. The quantitative results indicate that, more than identity markers, it is concrete experiences of inclusion and exclusion that are most associated with well-being and happiness. The qualitative analysis deepened these findings, revealing that psychological safety is often constructed in microenvironments, through interpersonal relationships that function as a ?protective factor?, in contrast to scepticism toward formal institutional policies. Finally, the triangulation of the data is presented, concluding that the promotion of WbW and HaW for LGBTQIAPN+ workers is inseparable from the construction of an inclusive organizational culture, reinforcing that DE&I policies are supported by the reality of all hierarchical levels and that foster environments where authenticity is not only tolerated, but celebrated.
